Good post..! One thing that always helps when planning for future crews, is 
to invite your prospective crew to crew with you for another rider. It lets 
them see a couple things in advance.

For example:

Do they like helping? (Are they genuinely a GIVER)
Do they have the work ethic to hussle when the rider comes in?
Do they mind getting dirty?
Are they physically able to handle it?
Are they able to entertain themselves during wait times?
Are they sensitive to requests?

Also, it lets them learn by example how it should be done.
